(1) Jan should start gaining special abilities when he reaches 3mil, total, i.e. 1.5mil in each class. He won't get quest spells until he gets to the mage level where you get ninth level spells (18th?).
(2) I like greater whirlwinds and some critical strike for fighters etc.; dragon breath and improved alactrity for mages, use any item, alchemy; set spike trap for thieves, unless your thief is a good fighter time traps and assassination I don't find that useful.
